Leadership Development

Building a Dependable Middle-Management Bench

Credit Guarantee Corporation Malaysia (CGC) — Leadership Development Journey — Lead Self, Lead Team, Lead Business

  • 20 middle managers developed
  • 26 cross-functional projects delivered
  • 171% more structured coaching conversations
  • 41% fewer formal PIP cases

“The programme helped me understand that leadership is not only about getting work done, but about how I communicate, coach and bring the team with me.”

Programme participant, CGC
Read the full case study

Background & Context

CGC is one of Malaysia's principal development finance institutions, guaranteeing financing for SMEs that would otherwise struggle to access it. Delivering on that mandate depends less on any single leader at the top and more on a wide layer of middle managers who translate strategy into daily execution across credit, operations, risk and client-facing functions.

The Challenge

Strategy was clear at the executive level, but manager behaviour was uneven across teams — some managers actively developed their people, others defaulted to task supervision. That inconsistency created three compounding risks: capable employees stalled under weaker managers, performance problems surfaced late, and CGC had no dependable bench of middle managers ready for larger leadership roles.

The Mandate

Build a repeatable leadership pathway that lifts the whole middle-management layer to a common standard, strengthens the succession pipeline, and embeds coaching as a routine management habit.

What Learning Edge Delivered

A journey built around three progressive lenses — Lead Self, Lead Team, Lead Business — combining facilitated workshops, one-to-one and peer coaching, business simulations, learning podcasts, and action-learning projects. Each of the 20 managers was accountable for a live improvement project back into the business.

  • Engagement score: 80.37% to 90.55% (+10.18 pts)
  • Engaged employees: 60.73% to 82% (+21%)
  • 65% faster leadership buy-in
  • Vision alignment for 320 middle managers across 8 batches

“The programme helped bring vision and values into conversations middle managers could actually use, not just repeat.”

Programme participant, MATRADE
Read the full case study

Background & Context

MATRADE is Malaysia's national trade promotion agency, tasked with helping Malaysian businesses expand into international markets.

The Challenge

A change initiative had stalled mid-rollout, and the organisation needed an honest baseline before re-launching rather than pushing ahead on assumption.

The Mandate

Rebuild a paused change management rollout on values alignment and genuine engagement, from an honest baseline through to full vision alignment across the middle-management layer.

What Learning Edge Delivered

A phased, 21-month change management journey combining a paused-rollout baseline, values alignment work, and vision alignment sessions for 320 middle managers delivered across 8 batches.

One MH, One Journey — Turning a Culture Slogan into Frontline Behaviour

Malaysia Airlines — Enterprise Culture Alignment

  • ~8,000 employees reached
  • 45+ internal trainers developed
  • 1,200 to 8,000 growth in culture reach
  • 83% service-recovery confidence

“One MH became easier to explain when it was connected to real behaviours, not only campaign language.”

Programme participant, Malaysia Airlines
Read the full case study

Background & Context

As the national carrier, Malaysia Airlines operates in an environment where culture shows up directly in operational moments customers feel: shift handovers, escalations under time pressure, service recovery when things go wrong. The organisation wanted an enterprise-wide culture narrative, "One MH, One Journey," to unify leaders and frontline employees behind a single way of working.

The Challenge

The problem was not communication reach, it was translation. Leaders, internal trainers and frontline teams each described the culture in their own terms, risking culture messaging staying as campaign language rather than becoming behaviour that guides daily decisions and operational handoffs.

The Mandate

Convert the One MH values into practical, observable behaviours, scale them across the workforce, and leave behind internal trainer capacity so culture could be reinforced long after the engagement ended.

What Learning Edge Delivered

Senior leadership interviews to clarify direction and values, translated into concrete behaviours anchored to real operational situations. Supporting communication collateral (posters, teaser videos) and a cohort of internal trainers prepared to carry a structured rollout across approximately 8,000 employees.

Service Culture That Shows Up at the Frontline

Prasarana Malaysia Berhad — National Service Culture & Customer Experience Transformation

  • ~7,000 frontliners covered
  • 200+ supervisors coached
  • 50% fewer behaviour-related complaints (6 months)
  • 82% service-recovery consistency

“The training helped us see customer experience as something we can coach daily, not just something measured after complaints come in.”

Programme participant, Prasarana
Read the full case study

Background & Context

Prasarana operates much of the Klang Valley's public transport backbone (light rail, monorail, MRT feeder and bus services), carrying hundreds of thousands of commuters daily.

The Challenge

Frontline employees generally understood service standards, but delivering them consistently under real operating pressure is different. Service quality was largely measured only after complaints arrived, leaving supervisors little structured way to coach behaviour before problems reached the customer.

The Mandate

Design a national service-culture system that makes the right behaviours observable, coachable and measurable at the frontline, with governance to keep it running.

What Learning Edge Delivered

An integrated system rather than a training event: behaviour-capability training for frontliners, supervisor coaching frameworks, mystery-shopper audits, on-the-job measurement, and a governance rhythm. Reached approximately 7,000 frontliners and equipped 200+ supervisors with clearer coaching loops.

Making Values Operational in Investment Banking

CIMB Investment Bank — Behaviour Standardisation for a High-Pressure Environment

  • 180+ managers & team leads equipped
  • 5-phase diagnose-to-measure system
  • +23 pts risk-aligned decision consistency
  • 78% manager coaching cadence

“The value statements became more useful once we could see what they looked like in client conversations, risk decisions and team handovers.”

Programme participant, CIMB Investment Bank
Read the full case study

Background & Context

CIMB Investment Bank operates at the sharp end of one of ASEAN's largest banking groups, where deals, client delivery and risk decisions move quickly.

The Challenge

The bank had well-articulated values, but they were not consistently visible where it counted: client conversations, risk decisions, handovers between teams. Broad value statements left too much room for interpretation, so behaviour depended on the individual rather than a shared standard.

The Mandate

Translate broad values into a concrete behavioural operating code, and equip managers to carry that code into client, risk and execution routines.

What Learning Edge Delivered

A five-phase engagement — diagnose, design, activate, reinforce, measure. Managers were equipped with toolkits, coaching routines and decision norms, and a cohort of internal champions was built to sustain reinforcement, tracked through before-and-after indicators.

Turning Senior Executives into Management-Ready Talent

Indah Water Konsortium (IWK) — SEED — Skill Enhancement for Executive Development

  • ~70 senior executives developed (2 batches)
  • 18-month integrated development journey
  • 6 core capability modules
  • 94% IDP completion & review discipline

“The programme helped me understand what is expected at the next level. It was not just about learning new skills, but about becoming more confident in leading others and taking ownership beyond my current role.”

Programme participant, IWK
Read the full case study

Background & Context

IWK carries a national mandate as Malaysia's sewerage services operator. The organisation had strong technical talent; the sharper question was whether senior executives had enough structured exposure, feedback and leadership practice to step into managerial responsibility.

The Challenge

The move from Senior Executive to Manager demands stronger judgement, values alignment, communication, problem solving, stakeholder influence, and ownership of team outcomes rather than individual tasks. High-potential executives were technically credible but not systematically prepared for that shift.

The Mandate

Create a sustained development pathway that lifts high-potential senior executives to management readiness, with continuous assessment that makes each person's progression case explicit.

What Learning Edge Delivered

An 18-month integrated journey across six core modules, delivered in two batches of up to 35 participants: values alignment, critical and strategic thinking, data storytelling, communication and presentation, problem solving and decision-making, intrapreneurship, stakeholder management and customer service. Continuous assessment included personal evaluation, Individual Development Plans, trainer observation, pre/post-knowledge tests and video reflections.

Building Role Confidence for Energy Professionals

Malaysia LNG (MLNG) — Professional Development Tracks 2025

  • 5 professional-development tracks
  • 30 participants per module
  • 52 programme days delivered
  • 95% workplace action-plan completion

“The sessions made the learning practical. I could connect communication, problem solving and ownership directly to how I handle work, people and pressure in my current role.”

Programme participant, MLNG
Read the full case study

Background & Context

MLNG runs one of the world's major integrated LNG operations, where performance is expected to be precise, safe and consistent. Capability is often limited not by technical knowledge but by the human skills around it.

The Challenge

MLNG did not need a generic soft-skills calendar. Different teams had different capability needs, and the organisation wanted development that translated into observable change on the job, not classroom attendance that fades within weeks.

The Mandate

Provide a flexible capability menu strengthening communication, resilience, problem solving and role ownership, that demonstrably transfers into workplace behaviour.

What Learning Edge Delivered

Five two-day tracks — Communication Strategies, THRIVE (resilience), Entrepreneurship Mindset, Problem Solving & Critical Thinking, and Advancing Your Role — each combining facilitator input, reflection, case discussion, group exercises, teachbacks and workplace application planning. Teachbacks gave managers a visible way to confirm participants could explain and apply the learning.

Making Customer-Experience Behaviours Consistent at Network Scale

Prasarana Malaysia Berhad — Customer Experience Transformation — Rail & Public Transport

  • 6,597 frontline personnel trained
  • 74 delivery batches
  • 13 real-incident scenario videos
  • 64% fewer behaviour-related complaints

“The training was different because it reflected what actually happens on the ground. It helped us see how small behaviours, especially during pressure moments, can change the whole customer experience.”

Programme participant, Prasarana
Read the full case study

Background & Context

Beyond building a service culture, Prasarana needed day-to-day customer-experience behaviours to be genuinely repeatable across an enormous, distributed workforce. The challenge was consistency under pressure across thousands of interactions, stations and shifts.

The Challenge

Frontline teams serve commuters in high-volume, time-sensitive conditions. Employees broadly understood service standards, but actual delivery varied by confidence, context and pressure. Training this workforce once would never hold without reinforcement.

The Mandate

Make the right customer-experience behaviours repeatable at network scale, and build the reinforcement engine that keeps them consistent long after the initial rollout.

What Learning Edge Delivered

A "CX Reinforcement Loop": capability building at scale, real-world behavioural validation, supervisor-led reinforcement and internal capability sustainability. Reached 6,597 frontline personnel across 74 batches, supported by Train-the-Trainer deployment, mystery-shopper sampling, supervisory coaching, and 13 on-site scenario videos turning real incidents into reusable learning assets.

Activating Culture Beliefs Through High-Energy Simulations

Affin Bank — Jom Axelerate / Gear UP Culture & Values Seminar

  • ~4,000 employees engaged
  • 20 seminar sessions delivered
  • 6 culture beliefs activated
  • 90% culture-belief understanding

“The activities helped the values make sense. We were not just told what the values meant; we had to practise them, discuss them and see how they show up when teams are under pressure.”

Programme participant, Affin Bank
Read the full case study

Background & Context

As Affin Bank pushed a group-wide culture agenda, it wanted its people to feel and practise the bank's six culture beliefs (innovating and adapting, teamwork, fair treatment, diversity and sustainability, integrity, customer centricity), not sit through another presentation about them.

The Challenge

Culture programmes at scale tend to fail the same way: values are explained, nodded at, forgotten. Affin needed a high-energy, repeatable format that reliably converted six culture beliefs into shared behaviour, consistently across roughly 4,000 people and 20 sessions.

The Mandate

Translate Affin's culture beliefs into a felt, practised experience at scale, consistent and repeatable across every session and participant group.

What Learning Edge Delivered

Experiential simulations and guided debriefs connecting each belief to real work behaviour: Destination, Stack 'Em, Human Puzzle, and Mural: Bringing All Into One Team. The mural created a symbolic shared output reinforcing belonging and customer-centricity; structured debriefs tied the experience back to accountability.

Teamwork With a Purpose — CSR as a Shared Human Experience

PayNet (Payments Network Malaysia) — Donation Drive & Community Outreach Team Experience

  • ~150 employees mobilised
  • ~270 community beneficiaries reached
  • 70 items delivered
  • 2 community sites engaged

“The experience reminded us that teamwork is not only about working together in the office. It is also about showing up together for people, listening well and creating impact beyond ourselves.”

Programme participant, PayNet
Read the full case study

Background & Context

PayNet operates the national payments infrastructure much of Malaysia's economy runs on. Its donation drive combined genuine social contribution with teamwork, empathy and connection among employees.

The Challenge

Corporate CSR often stops at writing a cheque, a transaction that leaves neither the community nor the team much changed. PayNet wanted participants engaging respectfully with communities, working together under live, unpredictable conditions.

The Mandate

Turn a donation drive into a purposeful, respectful community experience that also strengthens collaboration, trust and empathy across the team.

What Learning Edge Delivered

A day structured around two sites in Sungai Buloh — Perkampungan Orang Asli Bukit Lagong and Rumah Kasih Harmoni Paya Jaras — with facilitation, mingling activities, a guided donation handover, community games and reflection. Team activities (Spaghetti Marshmallow, Minesweeper) built collaboration, creativity and trust.

A Six-Year Talent-Readiness Engine for Early-Career Professionals

Primabumi — PROTEGE Skills Development Partnership

  • 6-year sustained partnership
  • 12+ readiness modules available
  • 86% overall workplace readiness
  • 90% professional-image readiness

“The programme helped me understand what professional readiness really means, from how I communicate and present myself to how I manage tasks, time and expectations at work.”

Programme participant, Primabumi PROTEGE
Read the full case study

Background & Context

Primabumi's long-running PROTEGE partnership with Learning Edge helps young talent become workplace-ready, confident and professional. Six years of continuation is itself the clearest signal of value — a repeatable engine, not a one-off intervention.

The Challenge

Early-career professionals typically arrive with energy and potential but not yet communication discipline, analytical thinking, professional image, adaptability, time management and project ownership. Each new cohort brings different starting points, so the programme had to stay relevant across six years while maintaining a consistent development spine.

The Mandate

Sustain a repeatable readiness pathway that turns early-career talent into confident, professional contributors, adaptable to each cohort while holding a consistent standard.

What Learning Edge Delivered

A broad PROTEGE module library — communication and networking, creative and analytical thinking, entrepreneurship, environmental sustainability, grooming and image, etiquette, organisational adaptability, project management, presentation skills, time management, values-driven professionalism — delivered through discussion, practice, role play, reflection and workplace application.

Preparing Graduate Talent for Corporate-Grade Professionalism

Permodalan Nasional Berhad (PNB) — PROTEGE Professional Readiness Programme

  • 40+ graduate trainees developed
  • 6 workplace-readiness modules
  • +32 pts corporate communication clarity

“The programme made me more aware of how I show up professionally. It helped me speak more clearly, manage expectations better and understand how my behaviour affects trust at work.”

Programme participant, PNB PROTEGE

Background & Context

As one of Malaysia's largest institutional fund managers, PNB operates to a high standard of professionalism and stakeholder trust.

The Challenge

Young talent often enter with real potential but without the communication judgement, stakeholder awareness and execution discipline corporate settings assume. In a conservative, high-standard institution, that gap is visible immediately.

The Mandate

Move graduate trainees from potential to demonstrated corporate professionalism, with visible communication, presentation and stakeholder behaviours that managers trust.

Developing Young Talent for a Service-Critical Environment

Malaysia Airports Holdings Berhad (MAHB) — PROTEGE Workplace Readiness Programme

  • 50+ young talents developed
  • 9 workplace-readiness modules
  • 93% grooming & etiquette readiness

“The sessions helped me understand that professionalism is not only about what I know. It is also about how I communicate, present myself, respond to people and stay composed in a service environment.”

Programme participant, MAHB PROTEGE

Background & Context

MAHB operates Malaysia's airports, including KLIA, a high-touch, service-critical environment where professionalism is constantly visible to the public.

The Challenge

The workplace demands discipline, confidence, customer sensitivity, grooming standards, composure and communication under pressure. New talent often has the aptitude but not yet the visible, service-facing behaviours the environment requires.

The Mandate

Build service-facing professionalism in early-career talent so they can operate with confidence, composure and credibility in a high-touch airport environment.

Making Talent Readiness Visible Through Motivation-Based Assessment

Mass Rapid Transit Corporation (MRT Corp) — Motivational Trait Group & Talent Readiness Assessment

  • 16 behavioural dimensions mapped
  • 9-grid readiness placement model
  • 0–6 month high-readiness windows identified
  • 88% development-pathway clarity

“The profiling helped me understand where I am today and what kind of environment, support and exposure would help me contribute more effectively. It made the development conversation feel more practical and personalised.”

Programme participant, MRT Corp
Read the full case study

Background & Context

MRT Corp, owner and developer of the Klang Valley's mass rapid transit network, was moving beyond infrastructure delivery into a broader transformation role, raising the question of which people were genuinely ready for greater responsibility.

The Challenge

Without structured assessment, readiness tends to be shaped by reputation, current performance or manager perception, none of which reliably predict next-level performance and all of which can disadvantage capable but less visible people.

The Mandate

Convert broad talent conversations into clear, structured behavioural insight, connected directly to development pathways leaders can act on.

What Learning Edge Delivered

Motivational Trait Group (MTG) reporting across behavioural drivers (action level, responsibility, influence, scope, change orientation, communication, work approach, task direction). Each report connected an individual's MTG score, motivation category, 9-grid placement and readiness level to a concrete development roadmap.
